When the System Cracks Open: NeuroSpicy Leaders and the Evolution of Leadership

As we mark ADHD Awareness Month, Chinyere Oparah reflects on how neurodivergent leaders are reimagining leadership at a time of rupture.

I have been sitting with something for a while now.


I’m not alone in witnessing a quiet but profound movement in the leadership landscape—a wave of revelation, especially among women and people of color, who are being diagnosed with ADHD, Autism, and other forms of neurodivergence later in life. As a leader who has always thought—and lived—outside the box, I’m pondering what doors this could open to a re-imagined world of work.


For many, these diagnoses are like an earthquake: shaking loose decades of self-blame, masking and overcompensation. They reveal what so many of us have sensed but couldn’t name—that the problem was never our intelligence, our brains, or our drive. It was systems built for a single way of thinking, producing, and performing. And these are the very systems that are no longer working for any type of brain–neurotypical or otherwise. These workplace cultures, expectations and demands are driving too many leaders to burnout, break down and bowing out.


In the past few years, I’ve coached brilliant leaders—executives, entrepreneurs, educators, nonprofit change-makers—who are quietly coming undone in the name of keeping it together. Masking, multitasking, and pushing through exhaustion have become their norm. They’ve internalized the message that they must conceal their authenticity at all cost in order to be taken seriously and survive.


And yet, these same leaders are the imaginative, compassionate, and visionary people we need to lead in these scary times. And when they peel back the layers of survival and give themselves permission to live in a way that honors their unique ways of being, what emerges is a kind of brilliance that is nonlinear, intuitive, and fiercely original. This is NeuroSpicy leadership.


The Moment We’re In


We are living in a time of rupture.


From K–12 education to higher ed, healthcare, government, tech and beyond, leaders are trying to navigate relentless churn. Institutions are being dismantled and restructured at dizzying speed. The demands for output and reassurance have never been higher, while the emotional bandwidth to meet them has never been lower.


The result is a culture of urgency and fear—leaders working around the clock to keep their organizations afloat, carrying communities and systems on their backs. Burnout is no longer a risk; it’s a constant companion.


In this landscape, traditional models of leadership—hyper-productive, dispassionately logical and individualistic—simply can’t hold. They were never built for the complexity of this moment. But I believe that neurodivergent leaders might hold the key to a radically different leadership paradigm—one that, if we allow it to transform us, can turn this crisis into a powerful moment of refusal and emergence.



NeuroSpicy: From Deficit to Divergent Brilliance


There’s a growing movement among advocates like Dr. Ned Hallowell, Peter Shankman and Tracy Otsuka to reframe ADHD and other forms of neurodivergence—not as deficits, but as forms of divergent genius


ADHD brains can work at hyperspeed, dive deep into hyperfocus and see connections that are just invisible to others. Autistic and AuDHD minds have an extraordinary ability to create structure and discern patterns where others see only chaos. These advocates help us see that neurodivergent creativity, curiosity, sensitivity, and intensity aren’t symptoms to be managed, they’re sources of originality and empathy that have likely driven human innovation across time. 


Still, the stigma runs deep. Neurodivergent individuals are often dismissed as “unreliable,” “disorganized,” or “difficult.” As a result, we are caught between a rock and a hard place. If we “come out” we are likely to be pathologized for the very traits that make us visionary and empathetic leaders. But if we mask in order to fit in, we risk alienation and burnout, and cut ourselves off from communities of support. By sustaining the myth that “we don’t have any neurodivergent leaders here”, stereotypes about neurodivergence continue unchallenged.


I chose the word NeuroSpicy to capture a new way to live and lead that leaves the language of deficit and disorder in the dust.


The term has been embraced by many in the neurodivergent community as an affirming, culturally resonant alternative to clinical labels. It celebrates difference without apology. It says: we bring heat, flavor, and creativity—and we are not toning it down to fit in.


NeuroSpicy is a refusal to be diluted to meet neurotypical expectations. It’s a celebration of nonlinear brilliance, of passion that doesn’t always fit on an org chart, of authenticity as a leadership superpower.


At the same time, it doesn’t gloss over the hard truths. Many NeuroSpicy leaders are navigating chronic masking, translation fatigue, and deep exhaustion in work cultures that reward conformity over creativity.


This is why I created NeuroSpicy Leaders—to build a liberatory space where we can name these realities and still reach for joy, authenticity and sustainable success.



A New Way to Lead


It’s time to re-imagine leadership by placing radical authenticity at the center of movements we build and the organizations we lead. 


What if we designed systems that supported divergent minds instead of squeezing them into conformity? What if leadership looked less like control and more like co-creation? What if the future of work could be shaped by those who dream in color, imagine without limits, and move in cycles of revolution and rest?


Neurodivergent leaders hold the blueprint for this future. Because we already know how to adapt, improvise, and envision what seems impossible. Our refusal to treat our bodies and minds like machines challenges the very foundations of grind culture. It’s an insistence on being fully human in a culture that has forgotten how.
